Abstract

The purpose of this study is to investigate the impact of the transformational leadership style on
job performance (job satisfaction, organizational commitment, job stress, job burnout, extra-role
behaviors, and employees’ creativity). Researchers have indicated that transformational leadership
is considered one of the most effective types of leadership in increasing employees’ productivity
and performance. In the hospitality industry, transformational leadership is essential to overcome
the challenges face this industry internally and externally such as rapidly changing environment,
competitiveness, face-to-face guests interaction who different cultures and languages, multiple and
conflicting or contradictory of guest demands and needs and the necessity to respond promptly,
which is crucial to the success of the hotel. Therefore, if these challenges cannot control can lead
to affect negatively on the employees’ performance.
It was proposed that transformational leadership style was significant predictor of front office
employees’ performance (satisfaction, organizational commitment, stress, burnout, extra-role
behaviors, and creativity). It was further proposed that job satisfaction would moderate the
relationship between transformational leadership and organizational commitment, job stress, job
burnout, extra-role behaviors, and employees’ creativity. Also, it was proposed that job stress
would moderate the relationship between transformational leadership and job burnout.
A survey research methodology (adapted multifactor leadership questionnaire) was used to gather
data from front office employees in four and five-star hotels in Cairo. A stratified random sample
of 18 hotels (300 employees) was taken, representing 33.3% of the 54 hotels population, giving a
response rate of 60.3% (181 employees). A series of bivariate regression analyses were conducted
to examine the direct impact of transformational leadership correlated and accounted for more
variance in employees’ performance. Furthermore, hierarchical regression analyses were
conducted to investigate the moderating effects of job satisfaction and job stress on the other
variables.
The all hypotheses were accepted, except 2 was partial accepted and the study concluded that
transformational leadership style revealed a significant and positive impact of transformational
leadership on job satisfaction, organizational commitment, extra-role behavior, and employees’
creativity. While the results revealed a significant and negative impact of transformational
leadership on job stress and job burnout. Moreover, the results revealed a significant and positive
moderating effect of job satisfaction on the relationship between transformational leadership and
organization commitment and employees’ creativity, but have significant and negative moderating
effect of job satisfaction on the relationship between transformational leadership and job burnout.
While, it stated that no significant moderating effect of job satisfaction on the relationship
between transformational leadership and job stress and extra-role behavior. Also, it is revealed a
significant and positive moderating effect of job stress on the relationship between
transformational leadership and job burnout. Moreover, Mann-Whitney test revealed that there is a
not significant variance between four-star and five-star hotels.
The study finally presented suggestions such as design suitable curricula, application of
transformational leadership, transformational behaviors could be incorporated into the training
courses and make comprehensive plans to assist hospitality operations to obtain capable and
professional leaders. There are several limitations that could be future research topics.
