Abstract

Job crafting is an innovative, flexible way of working by proactively adjusting, redesigning, or crafting one’s own job. Job crafting makes one’s job more meaningful and satisfying by changing the number and type of activities (task crafting), altering the way one thinks about the job (cognitive crafting), and using discretion about with whom one chooses to work (relational crafting). Job crafting is associated with increased nurse engagement, performance, wellbeing, self-efficacy, resilience and innovation. (Harbridge et al., 2022).The innovative work behavior is an important concept to be considered in nursing for improving the quality of nursing care and increasing positive outcomes for health care organizations. Furthermore, to enhance the quality and safety of patient’s care, innovative work behavior was recognized as key to promoting nursing care practices. (Asurakkody & Shin,018).The purpose of the study is to explore the relationship between job crafting and innovative work behavior among critical care nurses and to achieve these purposes, the study
hypothesized that: There is a positive correlation between level of job crafting and level of innovative work behavior among critical care nurses.Research design:
A descriptive correlational research design was used to conduct this study.
Setting:The study was conducted at critical care units (all intensive care units, operation units, hemodialysis units, burn unit) at Menoufia University Hospital and Shebin El Kom Teaching Hospital.Sampling:<Simple random sample technique was used in the present study and was involving staff nurses working in the above mentioned study settings during the time of the study and who have at least two years of experience in their position and accept to participate in this study. Sample size of nurses at Menoufia University Hospitals were 215 and at Shebin El-Kom Teaching Hospital were 135.Data Collection Instruments:
Two instruments were utilized for data collection:The first instrument: it consisted of two parts: first part of the instrument includes personal characteristics data of Nurses including “age, gender, years of experience, qualifications, unit of work, and marital status”. Second part includes Job Crafting Scale (Tims et al., 2012) to assess staff nurses’ perception toward job crafting. This scale consisted of 21 items under four dimensions: increasing structural job resources 5 items, decreasing hindering job demands 6 items, increasing social job resources 5 items and increasing challenging job demands 5 items.The second Instrument: include Innovative Work Behavior Scale (De Jong and Den Hartog2010) to assess innovative work behavior level. This instrument includes 10 items that are organized into four dimensions: idea exploration 2 items, idea generation 3 items, idea championing 2 items, and idea implementation 3 items. Both instruments are valid and reliable.Results:More than half of CCN showed moderate level of job crafting (57.1%). Approximately three quarters of CCN showed high level of innovative work behavior (72.6%). There is a highly positive significant correlation between JC and IWB. CCN with higher educational level showed higher level of job crafting. CCN from Shebin El-Kom Teaching Hospital showed higher level of innovative work behavior.Recommendations:• Hospital administration should add job crafting to its core values and improve it through strategic management.• Nurses’ managers should apply advanced leadership behavior to enhance nurses’ autonomy and innovative work behavior.• Quasi experimental research design is needed to improve nurses’ job crafting to develop their innovation at work place.Conclusion:There is a highly positive statistical significant correlation between job crafting and innovative work behavior. Critical care nurses have moderate level of job crafting and high level of innovative work behavior. CCN with higher educational levels from Shebin El-Kom Teaching Hospital showed high level of job crafting and innovative work behavior
