Abstract

The study investigates the relationship between frontline employees’ emotional labor (surface acting and deep acting) and their emotional exhaustion. The study also examines the relationship between their emotional exhaustion, their intention to leave the organization and their commitment to the workplace. More, the study analyzes the moderating role of employees‘ emotional intelligence in the relationship between their emotional labor and their emotional exhaustion. The study adopted two main techniques; quantitative (through the use of a questionnaire) and qualitative (through the use of on-line, face-to-face interviews, forms and checklists).
The results reveal the existence of a significant and positive relationship between employees‘ surface acting and their emotional exhaustion, a significant and negative relationship between employees‘ deep acting and their emotional exhaustion and this relationship is partially moderated by employees‘ emotional intelligence. Also, a significant and positive correlation between employees‘ emotional exhaustion and their intention to leave the organization, and a significant and negative relationship between employees‘ emotional exhaustion and their commitment to the workplace was also found. The study has also developed a training program for hospitality training managers which aims to enhance frontline hotels‘ employees’ emotional labor and emotional intelligence skills.
