Abstract

The changing and turbulent work environment which nurses now operates draw on the skills of emotional intelligence (EI). EI plays an important role in nursing practice. EI offers a framework to enhance collaboration, positive behaviors and stable trusting relationships in the clinical care environment, understand others better, and interpret the actions of others more clearly (El-Nouby, 2016). EI plays an important role in conflict management and directing conflicts to positive and constructive solutions and help persons build strong relationships, overcome challenges, improve quality of work, increase productivity, and personal and organizational success (Mohammed, 2015). The present study aimed to identify the relationship between emotional intelligence and conflict management strategies among staff nurses through; assessing staff nurses emotional intelligence level, assessing conflict management strategies which used by staff nurses and finding out relationship between emotional intelligence and conflict management strategies among staff nurses. Setting: The study was conducted at all units, critical or non-critical at Benha University Hospital. Subjects 328 out from 661 of staff nurses were included in the study. Staff nurses were selected randomly based on inclusion criteria which were; Staff nurses who were responsible for providing direct care to patients, working fulltime, had more than one year of experience in the current job and working in the above mentioned study setting. Tools of data collection: The data for this study was collected by using two tools as follow; (I)- Emotional Intelligence questionnaire sheet It was developed by Bar-on, (2002) and adopted from Abd-Elhamid, (2014). It aimed to assess emotional intelligence level among staff nurses. It included two parts; Part (1): It pertains to collect data about study subjects such as; age, gender, marital status, nursing qualifications, years of experience and attending training programs. Part (2): It contains 60 items categorized into five main dimensions of emotional intelligence divided as follow; Intrapersonal dimension included (20) items, Interpersonal dimension (12 items), Stress Management dimension (8 items), Adaptability dimension (12 items) and General Mood dimension (8 items). (II): Thomas-Kilman Conflict Mode Instrument It was developed by Thomas & Kilmann, (1974) and adopted from Abd-El Aziz, (2009). It aimed to assess staff nurses use of different conflict management strategies. It consisted of (30) pairs of responses ”A” and ”B” responses, each response illustrating one of five conflict management strategies and distributed as follow; Competing strategy included (12 items), Collaborating (12 items), Compromising (12items), Avoiding (12 items), Accommodating (12 items). The results of this study have shown the following most important findings: The current study deduced that, intrapersonal dimension of emotional intelligence had got the highest mean, while stress management dimension had got the lowest mean score among studied staff nurses. More than three fifth (60.7%) of the studied staff nurses had moderate emotional intelligence level There were statistically significant relation between staff nurses’ EI level with their age, gender and marital status. Accommodating strategy had the highest mean score. While the competing strategy had the lowest mean score among the studied staff nurses. There were no statistically significant differences between staff nurses’ demographic characteristics and different conflict management strategies. There was a positive correlation between staff nurses’ emotional intelligence level with accommodating, compromising and collaborating strategies, while there was negative correlation between EI level with competing and avoiding strategies. The most important recommendations: Conducting EI training program for improving EI competencies among staff nurses especially stress management, problem solving and interpersonal relations which are a key role in effective conflict management. Increase staff nurses’ awareness about various conflict management strategies and encourage staff member for using collaborating strategy.
